Technical Skills vs. People Skills?

Lots of job advertisements for project leaders stress technological skills; however Australian research, performed by the PMO Executive Council in 2007, identified only a minimal causal linking between technical credentials and project benefit delivery — rather, their report found that the Project Executive’s behaviors are the vital precursors of project delivery.

I don’t believe there is an absolute answer, but rather, I think the size and characteristics of project make a big difference regarding the talents required by the PM. The smaller projects tend to require more technical project leads (since they also frequently have to do double-duty and function as a systems analyst or technical researcher for the project).  But the larger and more complex the project, the greater the probability that the project lead requires excellent “soft skills”.  I think people should also differentiate between beginning project managers and senior-level project managers.

My resume is primarily in the large ERP/SAP projects - ones that are complicated, costly and typically long, therefore the following top three talents I recommend for senior level project directors reflect that bias:

1) People Skills

I contend that leading PMs have substantial relationship abilities - with a finely-honed capability to relate to senior level execs.  They are able to boil down complex technical and/or other project issues into straightforward summaries and/or “messages” for management, to be honest and explain the facts (even when difficult), and not be intimidated by executives who have greater influence in the organization.

2) Big Picture with Detailed Understanding

To me, this comprises the wisdom to see the overall picture, while holding all the specific project information in sight. It includes the power to use that wisdom to challenge impractical budgets, staffing, target dates, etc. - before they turn into problems and while they can still be managed effectively, with limited overall damage to the project and the customer’s desires, concerns and budgets.

3) Global Experience with Remote Teams

Given that many projects today perform in a world context, and much communication happens virtually, the power to create trust and confidence rapidly, and ongoing thereafter, are paramount.

Skilled Project Managers need to be able to use technology, more than in-person interactions, and have an eagerness and capability to lead project team members from multiple countries, who:

  • speak diverse languages,
  • work across multiple time-zones (often day-night differences),
  • celebrate a variety of holidays

And, they need to keep everyone working together in a collective and productive manner.

With the commercial context being as serious as it is today, this Australian study should inform both HR managers and Project Manager candidates alike.  Hiring executives should be sure to include soft skills in their job requirements and PM candidates ought to be sure to include their soft abilities in their resumes and refer to them during interviews.
